In a small company, the departure of an experienced specialist is noticeable immediately. Part of the tasks is distributed among colleagues, deadlines increase, and finding a replacement takes time. The manager often explains the dismissal by salary, although the decision may be based on several reasons: relationship with the immediate supervisor, work organization, lack of development, or the feeling that the employee's opinion does not change anything.

Understanding common causes helps with employee engagement research. Even with a small headcount, you can conduct a confidential survey, provided you do not break down the results into too narrow groups. Questions should address specific conditions: clarity of tasks, accessibility of the manager, recognition of contribution, workload, interdepartmental interaction, and training opportunities.

The survey should be supplemented with facts. Dynamics of dismissals, sick leave, overtime, adaptation periods, and internal transfers help check where the problem affects work. If the indicators diverge from the answers, interviews or working meetings are needed. Perhaps the average value hides complexity in one subunit, or employees interpret the question wording differently.

When the company selects a master, a department head, or a candidate for the talent pool, one recommendation from the immediate supervisor is insufficient. A structured assessment center for personnel evaluation allows observing how a person analyzes information, makes decisions, and interacts with others in simulated work situations. Evaluation criteria are determined before the tasks are carried out and linked to the position requirements.

After diagnosis, it is important to choose actions that the enterprise can actually implement. This may be regular meetings of the manager with the team, reviewing shift distribution, a clear training procedure, or feedback after the probation period. Each step should have a deadline and a responsible person; otherwise, results are quickly lost among current tasks.

For current managers, the view of those who work with them every day is important. Here, personnel evaluation using the 360-degree method is applied: feedback is collected from the manager, colleagues, subordinates, and the participant themselves. The results are discussed confidentially and translated into several specific development goals. Public comparison of people with each other reduces trust in the procedure and hinders honest answers.

In a few months, it is worth re-evaluating the changes in the same areas and key performance indicators. If the scores have improved, but turnover and workload remain unchanged, the hypothesis should be re-examined. Consistent measurement helps small businesses retain talent and invest precisely in the processes that impact the team's daily experience.
